While equality, diversity, and inclusion become increasingly recognized among business elites, females remain underrepresented and disadvantaged in corporate leadership. Scholars have identified the larger family responsibility as a critical challenge for female business leaders, yet theory remains underdeveloped in illuminating the implications of their family role for firm decision making or governance. Our study addresses this topic by exploring how female leaders involve family members in leadership team composition. Drawing on the role congruity theory, we theorize two mechanisms—family sense and family reliance—to explain why female leaders are more likely to involve family members (vis-à-vis professionals) and how they choose from families with different levels of kinship looseness. Using panel data on Chinese privately-founded listed firms, we find that compared to their male counterparts, female leaders use a higher ratio of family executives in leadership teams. However, given the involvement of family members, female leaders are less likely to use families with looser kinship. We further demonstrate the moderating roles of family sense-related factors (i.e., birthplace clan intensity and birthplace-firm distance) and family reliance-related factors (i.e., college education and political participation). Our study provides novel insights into female leaders’ family-based logic in corporate governance, which extends the role congruity theory by illuminating the double prejudice suffered by female leaders in two social structures: market (or workplace) and family. Moreover, we contribute to family business research by illuminating the key role of firm leaders in shaping family involvement in the business.

虽然平等、多元化和包容性在商界精英中得到越来越多的认可,但女性在企业领导层中的代表性仍然不足,处于不利地位。学者们认为,更大的家庭责任是女性商业领袖面临的一个关键挑战,但在阐明她们的家庭角色对公司决策或治理的影响方面,理论仍然不发达。我们的研究通过探讨女性领导者如何让家庭成员参与到领导团队的组成中来解决这个问题。根据角色一致性理论,我们将两种机制——家庭意识和家庭依赖——理论化,以解释为什么女性领导者更有可能涉及家庭成员(参见-à-vis专业人士),以及她们如何从亲属关系松散程度不同的家庭中进行选择。利用中国民营上市公司的面板数据,我们发现与男性相比,女性领导者在领导团队中使用家族高管的比例更高。然而,考虑到家庭成员的参与,女性领导人不太可能利用亲属关系较松散的家庭。我们进一步证明了家庭感相关因素(即出生地宗族强度和出生地-公司距离)和家庭依赖相关因素(即大学教育和政治参与)的调节作用。我们的研究为女性领导者在公司治理中的家庭基础逻辑提供了新的见解,通过阐明女性领导者在市场(或工作场所)和家庭两种社会结构中遭受的双重偏见,扩展了角色一致性理论。此外,我们通过阐明企业领导者在塑造家族企业参与方面的关键作用,为家族企业研究做出了贡献。

贺小刚,上海财经大学商学院讲席教授、博士生导师。贺小刚博士长期致力于战略管理与组织行为、公司治理、民营企业竞争力的研究,先后主持完成多项国家自然科学基金项目。在《经济研究》《管理世界》《管理科学学报》《中国工业经济》《南开管理评论》《Management and Organization Review》《Journal of Business Ethics》等刊物上共计发表论文一百七十余篇,专著六部。现为中国管理现代化研究会创业与中小企业管理专业委员会委员,《外国经济与管理》“东方管理”专栏编委会成员。兼任《Journal of Management Studies》《经济研究》《管理世界》《管理科学学报》等二十多个重要期刊的审稿专家等学术职务。获得教育部第八届高等学校科学研究优秀成果奖咨询服务报告奖二等奖(2020年)、教育部第八届高等学校科学研究优秀成果奖(人文社会科学)青年成果奖(2020年);两次获得“上海市哲学社会科学优秀成果”三等奖(2006,2008)、四次获得“上海市哲学社会科学优秀成果”论文奖二等奖(2018,2018,2020,2023);2016年获得宝钢教育基金优秀教师奖。
